Leadership Consulting that starts with an honest diagnosis
Most leadership programmes fail because they prescribe solutions before understanding the problem. We begin differently. Before any workshop, coaching session, or strategy day, we run a structured diagnostic across your leadership team to find exactly where decisions stall, communication breaks, and accountability fades.
The result is a clear, prioritised action list you can work through with us or on your own. No vague frameworks. No motivational fluff.
Leadership health checklist
Tick the items that already work well in your organisation. Any unchecked box is a conversation worth having. This is the same framework we use in our initial assessment.
Decision authority is clearly assigned at every level
When people know who decides what, meetings shrink and execution speeds up. We often find mid-level managers holding decisions that belong either one level up or one level down.
Feedback flows in both directions regularly
Annual reviews are not feedback. We look for weekly or fortnightly rhythms where team leads hear from their reports and vice versa, without formality getting in the way.
Senior leaders can articulate the strategy in plain language
If your board can explain the three-year direction in two sentences, your middle managers probably can too. If they can't, the strategy exists only on slides.
Conflict is addressed within 48 hours
Unresolved tension between leaders compounds quickly. We measure how long disputes typically linger and whether there is a reliable escalation path.
Succession planning exists beyond the top two roles
Losing a single department head should not create a crisis. Healthy organisations have at least one ready-now candidate for every leadership role down to team-lead level.
New managers receive structured support in their first 90 days
Promotion without preparation is the fastest way to lose a good individual contributor and gain a struggling manager. We design 90-day onboarding tracks tailored to the role.
What happens after the diagnostic
Once we've mapped your leadership landscape, we present findings in a working session with your senior team. No 80-page report. Instead, a single-page priority matrix that ranks issues by impact and effort.
From there, you choose what to tackle first. Some clients bring us in for a focused eight-week engagement on one issue. Others run a rolling quarterly programme across several areas. A few take the matrix and handle it internally, which is perfectly fine. The diagnostic alone has value.
"The priority matrix changed how our board talks about people development. It gave us a shared vocabulary."— Declan Murtagh, Chair, Northpoint Housing Association
Capability map: where we work
| Capability area | Typical symptoms | What we do | Usual duration |
|---|---|---|---|
| Strategic clarity | Competing priorities, unclear goals at middle-management level | Facilitated strategy alignment sessions with the executive team | 2–4 weeks |
| Decision architecture | Slow approvals, decisions revisited repeatedly | Map decision rights using a RACI variant, then simplify | 3–6 weeks |
| Leadership transitions | New leaders struggling, team performance dipping after promotions | 90-day transition coaching with structured milestones | 12 weeks |
| Team dynamics | Siloed departments, passive-aggressive communication | Cross-functional workshops plus individual coaching for key leaders | 6–10 weeks |
| Succession depth | Key-person risk, no internal pipeline | Talent mapping, development plans, shadowing programmes | Ongoing quarterly |
Our working method
We don't run off-the-shelf programmes. Every engagement starts with listening: interviews with your leaders, observation of real meetings, and review of existing feedback data. Only then do we design an intervention.
Our consultants have held senior operational roles themselves. They've managed P&Ls, handled redundancies, navigated mergers. That practical background means advice is grounded in what actually works when the pressure is on, not what looks good in a case study.
We also keep engagements small. Two consultants maximum per client. You'll always know who's doing the work and be able to reach them directly.
Working principles
These aren't values on a wall. They're rules we follow on every project, and we're happy to be held to them.
- We will tell you what we find, even if it's uncomfortable. Sugarcoating a diagnosis helps nobody.
- We scope tightly. If a problem can be solved in four weeks, we won't propose eight.
- Confidentiality is absolute. Individual interview notes are never shared with anyone, including the CEO, unless the interviewee gives explicit permission.
- We transfer capability. The goal is for your internal team to sustain improvements without needing us permanently.
- No jargon in deliverables. If a recommendation can't be explained in plain English, it isn't ready.
Questions we hear often
How much does a diagnostic cost?
Can you work with organisations outside Northern Ireland?
What size of organisation do you typically work with?
Do you offer one-off coaching for individual leaders?
How do you measure results?
"I was sceptical about bringing in external consultants. But the diagnostic was so specific to our situation that it felt like they'd been inside the business for years."— Tomás Brennan, MD, Loughshore Engineering
